Why the Mittelstand keeps losing AI talent

German Mittelstand companies are world-class in mechanical engineering and slow to recognise AI talent. That is not a criticism — it is a structural problem: if you measure capability by degrees and years of service, you will consistently miss the person who built the model last night.

Recognising talent is one thing. Keeping it is another. AI-fluent people do not ask first about the company car. They ask about the learning curve, the autonomy, and whether the team is one they can learn from. A 2009 salary logic and a Friday full of status meetings are not an answer to those questions.

We drew a simple conclusion from that: CV before degree, equal recognition for everyone, shared profit, one day per week for learning. Not out of idealism — because you can only bridge generations when each of them gets something from it.

The Mittelstand does not need to fear AI. It only needs to stop overlooking the people who have mastered it.
